Project teams play a key role in the modern economy, contributing to innovation and the execution of complex tasks. Despite the increasing prevalence of project teams, the psychological mechanisms underlying their functioning remain insufficiently studied. This study is devoted to examining the relationships between various task characteristics and satisfaction with both outcomes and the work process in project teams.
The study considers seven task characteristics: task significance, task identity, autonomy in task execution, feedback from the task itself, feedback from others, interaction during task execution, and skill variety. The research was conducted on a target sample (n = 315) of employees from Russian organizations working in project teams.
The data were analyzed using structural equation modeling, which allowed for the identification of task characteristics associated either broadly or selectively with different aspects of satisfaction with both work outcomes and the work process in project teams.
The results indicate that the universal task characteristics are autonomy in task execution, feedback from the task, and feedback from others. Interaction during task execution showed no relationship with the studied aspects of satisfaction. Task significance was associated with the cognitive evaluation of work outcomes. Task identity was associated with both the cognitive evaluation of work outcomes and satisfaction with the work process. Skill variety was linked only to the emotional evaluation of work outcomes.
These findings have both theoretical and practical significance, as they address previously underexplored constructs while also offering insights applicable to real-world project teams
